try to motivate your staff and be calm everytime, be a role model to them and treat them nicely and make them feel that they are important in that case they can work lightly even under pressure

Be decisive, consistent and fair.  Be kind, and be firm.  Plan for predictable problems and have turnkey solutions on hand.  Be almost aggressive in insisting on no surprises to ensure that your staff bring problems to your attention before they become serious, be they business or personal (which is definitely going to happen in the environment you describe).
